The correlation research on fairness preferences, psychological contract optimization and professionalism: based on the data validation of university teachers in China

Abstract:The fairness preferences are the natural psychological traits of university teachers, but are inhibited to a certain degree in contemporary society, thus impeding the growth of their professionalism. Based on the sample data of university teachers and by means of structural equation modeling, empirical studies reveal the intrinsic relationship among fairness preferences, psychological contract optimization and professionalism, which may provide a theoretical specification of fostering professionalism from the perspective of fairness preferences. The study finds that motivation fairness and outcome fairness play a significant optimization role in transactional and relational psychological contract, and the process fairness is in an incomplete state for the psychological contract optimization, meanwhile, transactional psychological contract has significant incentive for both teaching and research professionalism, while the function of relational psychological contract is in an incomplete state. Finally, the study puts forward some suggestions for fostering the professionalism of teachers in colleges and universities in China.
